If I hear from my former colleagues in the future that the situation has improved, I will adjust my assessment accordingly.

Invest more in further training, especially for managers.
Invest less in Bulgaria, the quality has declined in recent years as a result. If possible, I would bring the developers from Bulgaria, but build up the entire teams in Germany, as most of the customers are German-speaking.
Finally get rid of the negative people from Bulgaria who get away with everything, this leads to resentment towards the colleagues from Germany who give everything for the company.
Praise your employees more, especially the managers should express more positive criticism
Statements like "your jobs were never safe" after several cancellations in the company meeting shows how little empathy the management has.
Arbeitsatmosphäre
They pretend to be a family, but does your family fire you? Many are currently considering leaving the sinking ship. Many also realise that the direction is towards Bulgaria. And the culture in Bulgaria is sobering, people in Bulgaria look down on you a lot. You have to be lucky enough to be Bulgarian yourself, only then are the privileges open to you.
What I have noticed is that people like to find someone to blame. There is no positive news. Criticism is often voiced and now predominates.
What I particularly notice is that the employees from Bulgaria are very slow and lazy. If you ask them something, they need several days to answer or they don't answer you at all.
If work comes their way that they don't like, they complain to higher instances and like to escalate things quickly.
Kommunikation
One of the biggest problems is communication. Almost all large projects are chaotic, most of them have to take the blame for the mistakes of the product owners and the sales team due to a lack of communication.
Oh well, don't be surprised, the negative news is only voiced by Bulgarians, they don't know any positivity.
Kollegenzusammenhalt
In the German office, people generally stick together, but some people like to stab you in the back. In Bulgaria, people stick together very strongly. However, it doesn't work, as your colleagues from Bulgaria are constantly complaining about their German colleagues for nothing. You are not allowed to criticise them, otherwise you will become a target

It's OK, if you do your job, everything's fine.

It depends on who your line manager is. From my point of view, I can say that there is no competence. The person lacks empathy and the ability to deal with employees.
Interessante Aufgaben
Sometimes there are interesting tasks, but as a rule it's always the same:
- Customers escalate
- Exchange with the PO
- PO makes promises
- Customer gets angry because the promise was not kept and has to be put off
- The last step is to find someone to blame from PO side
Gleichberechtigung
The Bulgarian colleagues are favoured. Their work ethic is minimal. Criticism of Bulgarian colleagues is not allowed. And if it is, it never ends up on their desks. It is therefore questionable why the management tolerates this.
